Others do not. The technician checks the manual, asks a colleague or works through the process cautiously until it becomes familiar again.<\/p>\n<p>For Learning and Development teams, this can be frustrating. The employee completed the training. The assessment showed that they understood it. So why was the knowledge difficult to retrieve when it was actually needed?<\/p>\n<p>The answer is usually more complicated than poor memory or lack of attention.<\/p>\n<p>Technical training often asks employees to absorb detailed procedures, terminology, equipment information, safety requirements and decision rules within a relatively short period. If that information is rarely retrieved or applied afterwards, some of it will naturally become harder to recall.<\/p>\n<p>That means improving <strong><a href=\"https:\/\/www.chrp-india.com\/elearning-solutions\">technical training effectiveness<\/a><\/strong> requires L&amp;D teams to think beyond the course itself.<\/p>\n<p>The real question is not simply:<\/p>\n<p><strong>Did employees learn this during training?<\/strong><\/p>\n<p>It is:<\/p>\n<p><strong>Will they be able to retrieve and apply it when the job requires it?<\/strong><\/p>\n<h2><strong>Why technical training is particularly easy to forget?<\/strong><\/h2>\n<p>Not all workplace learning places the same demands on memory.<\/p>\n<p>Technical skills training can involve a large number of connected elements. The problem is expecting employees to process all of it at the same depth and retain it after a single exposure.<\/p>\n<p>Human working memory has limited capacity, particularly when learners are dealing with unfamiliar and interconnected information. Research based on cognitive load theory has shown that instructional approaches such as worked examples can help learners understand complex procedures without placing unnecessary demands on working memory.<\/p>\n<p>For L&amp;D teams, this means technical content should be <strong>sequenced rather than simply compressed<\/strong>.<\/p>\n<p>Start with what employees need to understand first. Employees understand the course but have not practised the job<\/h3>\n<p>There is an important difference between <strong>knowing about a procedure<\/strong> and <strong>being able to perform it<\/strong>.<\/p>\n<p>An employee can watch a video demonstrating an equipment start-up sequence and understand every step.<\/p>\n<p>That does not necessarily mean they can perform the sequence correctly when standing in front of the equipment.<\/p>\n<p>Technical skills often require application.<\/p>\n<p>This can include physical actions, observation, judgement, timing, troubleshooting and responding when the situation does not follow the expected sequence.<\/p>\n<p>This is why technical training effectiveness improves when learning moves progressively from explanation to demonstration and then to practice.<\/p>\n<p>Depending on the task, practice might take place through:<\/p>\n<ul>\n<li>guided exercises<\/li>\n<li>equipment demonstrations<\/li>\n<li>software simulations<\/li>\n<li>scenario-based eLearning<\/li>\n<li>virtual simulations<\/li>\n<li>physical simulators<\/li>\n<li>coached workplace practice<\/li>\n<li>supervised task performance<\/li>\n<\/ul>\n<p>Simulation can be particularly useful when live practice is expensive, hazardous or difficult to repeat. Workplace conditions, organisational support, learner characteristics and the similarity between training and the performance environment all matter. A recent systematic review of transfer research identified these as recurring factors influencing whether learning reaches the workplace.<\/p>\n<p>This is why subject matter experts and experienced employees should be involved in technical training design.<\/p>\n<p>They can help L&amp;D teams answer questions such as:<\/p>\n<ul>\n<li>What mistakes occur most often?<\/li>\n<li>Which parts of the procedure cause hesitation?<\/li>\n<li>What changes when employees move from training to the actual workplace?<\/li>\n<li>Which decisions require judgement rather than memorisation?<\/li>\n<li>What information do employees genuinely need available at the point of work?<\/li>\n<\/ul>\n<p>That operational knowledge helps training reflect the job employees actually perform.<\/p>\n<h3>6. Everything is treated as something employees must memorise<\/h3>\n<p>Not every piece of technical information belongs in memory.<\/p>\n<p>This distinction can significantly improve <strong>employee training retention<\/strong>.<\/p>\n<p>An employee may need to instantly recall an emergency response sequence.<\/p>\n<p>They probably do not need to memorise every specification contained in a 200-page equipment manual.<\/p>\n<p>A useful design question is:<\/p>\n<p><strong>Must know<\/strong><\/p>\n<p>Information employees need to retrieve without assistance.<\/p>\n<p>Examples might include critical safety actions, operating principles and immediate responses.<\/p>\n<p><strong>Must practise<\/strong><\/p>\n<p>Skills employees need to perform repeatedly until they become confident.<\/p>\n<p>Examples might include troubleshooting, maintenance procedures and equipment operation.<\/p>\n<p><strong>Must find<\/strong><\/p>\n<p>Detailed information employees can access when required.<\/p>\n<p>Examples might include reference tables, specifications, complex settings and infrequently used procedures.<\/p>\n<p>Once this distinction is made, training becomes easier to design.<\/p>\n<p>Instead of asking learners to remember everything, L&amp;D teams can combine formal learning with performance support such as checklists, job aids, QR-accessed instructions, digital manuals and point-of-work guidance.<\/p>\n<h2><strong>What can L&amp;D teams do differently?<\/strong><\/h2>\n<p>Improving <strong>workforce training effectiveness<\/strong> does not always require longer courses or more content.<\/p>\n<p>It often requires designing what happens around the training.<\/p>\n<p>A practical learning journey might look like this:<\/p>\n<h4>1. Build understanding<\/h4>\n<p>Explain the system, task or principle clearly.<\/p>\n<p>Help learners understand why the procedure works rather than asking them only to memorise steps.<\/p>\n<h4>2. Show the task<\/h4>\n<p>Use demonstrations, worked examples, diagrams, animations or instructor walkthroughs to make complex processes visible.<\/p>\n<h4>3. Ask learners to retrieve<\/h4>\n<p>Remove some support and ask employees to recall information, make decisions or reconstruct the procedure.<\/p>\n<h4>4. Measure application<\/h4>\n<p>Look beyond course completion.<\/p>\n<p>Ask whether employees can perform the task correctly, recognise problems and make appropriate decisions when conditions change.<\/p>\n<h3><strong>Rethink what &#8220;training completed&#8221; means<\/strong><\/h3>\n<p>Most Learning Management Systems make completion easy to measure.<\/p>\n<ul>\n<li>Employee enrolled.<\/li>\n<li>Course completed.<\/li>\n<li>Assessment passed.<\/li>\n<li>Certificate issued.<\/li>\n<\/ul>\n<p>Those measures are useful for administration and compliance, but they do not necessarily tell us whether an employee can still perform the task weeks or months later.<\/p>\n<p>For technical training, L&amp;D teams may need a wider definition of success.<\/p>\n<p>Instead of stopping at:<\/p>\n<p><strong>Did they complete the course?<\/strong><\/p>\n<p>Ask:<\/p>\n<ul>\n<li><strong>Can they recall the critical information?<\/strong><\/li>\n<li><strong>Can they perform the procedure?<\/strong><\/li>\n<li><strong>Can they recognise when something is wrong?<\/strong><\/li>\n<li><strong>Can they apply what they learned when the situation changes?<\/strong><\/li>\n<li><strong>Can they find the right information when they do not need to memorise it?<\/strong><\/li>\n<\/ul>\n<p>These questions bring learning measurement much closer to performance.<\/p>\n<h2><strong>Better retention starts with better training design<\/strong><\/h2>\n<p>Employees forgetting parts of technical training is not automatically a sign that they were disengaged or that the original programme failed.<\/p>\n<p>Forgetting is part of how human memory works.<\/p>\n<p>The design challenge for L&amp;D teams is to decide what employees truly need to retain and then create enough opportunities for that knowledge to be retrieved, practised and applied.<\/p>\n<p>That means moving away from one-time information delivery towards learning journeys that combine clear explanation, realistic practice, spaced reinforcement and point-of-work support.<\/p>\n<p>At <strong><a href=\"https:\/\/www.chrp-india.com\/\">CHRP-INDIA<\/a><\/strong>, this is how we think about technical and workforce learning.
